The overall consensus in the literature is that perceived organizational support (POS) has positive effects on job attitudes and behaviours. However, it is plausible that under certain circumstances POS will lead to negative outcomes. Building on Conservation of Resources Theory and conceptualizing POS as a social resource, this study explores the possibility that POS leads to increased turnover through stronger emotional exhaustion when employees have high levels of negative affectivity (i.e., a dispositional variable reflecting low personal resources).
