Quality of Work Life and Organizational Commitment that Affect Happiness at Work of University Lecturer

Abstract

The happiness of the personnel in the organization was a factor representing good working conditions and affecting the success of the organization. The happiness at work has been studied extensively. It was found that the quality of work life and organizational commitment affects directly and indirectly the happiness at work. The quality of work life also affects organizational commitment. The work of professors at the university is based on the Board of the Offi ce of the Civil Service Commission in Higher Education Institutes Announcements B.E. 2558, the standard workload of the Civil Service Commission in Higher Education Institutes. There are fi ve types of workload in university: teaching workload, research and other academic workload, academic outreach workload, cultural workload, and other workload. The purpose of this article is to study the quality of working life, organizational commitment, happiness at work and the effect of quality of working life and organizational commitment on happiness at work of university lecturers. The study is divided into three concepts: The concept of quality of work life, organizational commitment and happiness at work. Quality of working life includes compensation, environment, opportunity for continuing growth, personal development, life and work balance, privacy, social partners and working atmosphere. Organizational commitment includes affective, continuance and attitude. Happiness at work includes work satisfaction, life satisfaction and attitude of the lecturers. The study concluded quality of work life has a positive influence on organizational commitment, organizational commitment positive infl uences happiness at work, and quality of work life has a positive infl uence on the happiness at work of a university lecturer. These results can be used to manage the work of the university lecturers and lead to further research to fi nd the model of quality of working life and organizational commitment effect on happiness at work of university lecturers.คุณภาพชีวิตในการทำงานและความผูกพันต่อองค์การและความสุขในการทำงานของอาจารย์มหาวิทยาลัยการทำให้บุคลากรในองค์การมีความสุขแสดงถึงสภาพการทำงานที่ดีและประสิทธิภาพการทำงานซึ่งดีต่อความสำเร็จขององค์การ สาเหตุของความสุขในการทำงานนั้นได้มีการศึกษาวิจัยอย่างแพร่หลาย โดยพบว่าคุณภาพชีวิตในการทำงานและความผูกพันต่อองค์การส่งผลทั้งทางตรงและทางอ้อมต่อความสุขในการทำงาน อีกทั้งคุณภาพชีวิตในการทำงานก็ส่งผลต่อความผูกพันต่อองค์การ การทำงานของอาจารย์ในมหาวิทยาลัยตามประกาศคณะกรรมการข้าราชการพลเรือนในสถาบันอุดมศึกษา (ก.พ.อ.) เรื่องมาตรฐานภาระงานทางวิชาการของข้าราชการพลเรือนและพนักงานในสถาบันอุดมศึกษาของมหาวิทยาลัย ระบุภาระงานในมหาวิทยาลัย 5 ประเภท คือ ภาระงานด้านการสอน ภาระงานวิจัยและงานวิชาการอื่น ภาระงานการบริการวิชาการ ภาระงานทำนุบำรุงศิลปวัฒนธรรม และภาระงานอื่นๆ วัตถุประสงค์ของบทความนี้ คือ เพื่อเสนอแนวคิดทฤษฎีเกี่ยวกับคุณภาพชีวิตในการทำงาน ความผูกพันต่อองค์การ และความสุขในการทำงานของอาจารย์มหาวิทยาลัยรวมไปถึงวรรณกรรมที่แสดงถึงคุณภาพชีวิตในการทำงานและความผูกพันต่อองค์การที่ส่งผลต่อความสุขในการทำงานของอาจารย์มหาวิทยาลัย การศึกษาแบ่งเป็น 3 แนวคิด คือ แนวคิดคุณภาพชีวิตในการทำงาน ความผูกพันต่อองค์การ และความสุขในการทำงาน โดยคุณภาพชีวิตในการทำงานประกอบด้วย ด้านค่าตอบแทน ด้านสภาพแวดล้อม ด้านโอกาสก้าวหน้า ด้านการพัฒนาตนเอง ด้านสมดุลชีวิตและการทำงาน ด้านความเป็นส่วนตัว ด้านสังคมผู้ร่วมงาน และด้านบรรยากาศในการทำงาน ส่วนความผูกพันต่อองค์การประกอบด้วย ด้านจิตใจ ด้านการอยู่ต่อเนื่อง และด้านทัศนคติ และสำหรับความสุขในการทำงานประกอบด้วย ด้านความพึงพอใจในงาน ด้านความพึงพอใจในชีวิต และด้านเจตคติต่อการเป็นอาจารย์ จากการศึกษาได้ข้อสรุปว่า คุณภาพชีวิตในการทำงานมีอิทธิพลเชิงบวกต่อความผูกพันต่อองค์การ ความผูกพันต่อองค์การมีอิทธิพลเชิงบวกต่อความสุขในการทำงาน และคุณภาพชีวิตในการทำงานมีอิทธิพลเชิงบวกต่อของความสุขในการทำงานของอาจารย์มหาวิทยาลัย จากผลดังกล่าวสามารถนำไปประยุกต์ใช้ในการบริหารการทำงานของอาจารย์ในมหาวิทยาลัยและนำไปสู่การวิจัยเพื่อค้นหารูปแบบคุณภาพชีวิตในการทำงานและความผูกพันต่อองค์การที่ส่งผลต่อความสุขในการทำงานของอาจารย์มหาวิทยาลัยกับข้อมูลเชิงประจักษ์ต่อไป
