Job Satisfaction: The Golden Bridge to Optimal Employee Performance in a Palm Oil Company in South Kalimantan, Indonesia

Abstract

Objective: This study aims to analyze the effect of Person-Organization Fit based on Waja Sampai Kaputing (POF WASAKA) and organizational justice on employee performance, with job satisfaction as an intervening factor, in palm oil companies in South Kalimantan. Method: The research sample consisted of 220 employees, selected using probability sampling. Data were collected through questionnaires, and the analysis was conducted using SmartPLS software version 3.0. Results and Discussion: The study found that POF WASAKA positively affects job satisfaction, while organizational justice also influences job satisfaction. POF WASAKA has a direct effect on performance, whereas organizational justice does not directly affect performance. Additionally, both POF WASAKA and organizational justice impact performance indirectly through job satisfaction. Job satisfaction itself was found to have a significant effect on performance. These findings suggest that alignment between organizational values and employees' values, based on the concept of Waja Sampai Kaputing, leads to optimal performance in palm oil companies. However, organizational justice alone does not directly influence employee performance; job satisfaction acts as an intermediary factor for enhancing performance. Research Implications: This research implies that organizations in the palm oil sector should focus on ensuring a strong alignment between employee values and organizational culture to enhance job satisfaction and, consequently, employee performance. Additionally, organizational justice should be pursued with the understanding that it indirectly influences performance through its effect on job satisfaction. Originality/Value: This study contributes to the understanding of how cultural values (POF WASAKA) and organizational justice interact to influence employee performance, with a particular focus on job satisfaction as an intermediary. The research provides insights into the unique role of local cultural values in organizational behavior in Indonesia, particularly in the palm oil industry.
