This study adopted a cross-sectional quantitative research design and drew on the Conservation of Resources (COR) theory to examine the impact of role conflict (RC) on the turnover intention (TI) of social workers. The data were derived from the 2019 China Social Work Dynamics Survey, which included valid responses from 5,965 institutional social workers across 56 cities. Statistical analysis was conducted using SPSS 22.0. Through stepwise regression analysis and tests for mediation and moderation effects, the study found a significant positive relationship between RC and TI. Depersonalisation (DP) partially mediated this relationship, while collective psychological ownership (CPO) had a negative moderating effect on this relationship. CPO inhibited the mediating effect of DP on the relationship between RC and TI. In addition, the study provides policy recommendations for social work organisations, emphasising the importance of enhancing employee capabilities, prioritising mental health, optimising organisational culture, and strengthening social support.
